Психологічні особливості розвитку військового лідерства в Збройних силах України

Abstract

Сучасні виклики національній безпеці України, зокрема повномасштабна російська агресія, що розпочалася 24 лютого 2022 року, висунули перед Збройними Силами України критично важливі завдання щодо захисту суверенітету та територіальної цілісності держави. В умовах ведення бойових дій особливого значення набуває ефективність військового управління на всіх рівнях, що безпосередньо залежить від якості військового лідерства. Командири та начальники як ключові фігури у військовій ієрархії несуть відповідальність не лише за виконання бойових завдань, але й за життя та психологічний стан підлеглих, що робить дослідження психологічних особливостей розвитку військового лідерства надзвичайно актуальним та практично значущим. Військове лідерство являє собою складний багатогранний феномен, що поєднує управлінські, психологічні, етичні та професійні компетенції командира. За визначенням, наведеним у Доктрині військового лідерства у Збройних Силах України, військове лідерство є процесом впливу на людей шляхом надання їм мети, мотивації та напряму діяльності для виконання завдань та покращення діяльності військової організації. Цей процес передбачає не просто віддавання наказів та контроль за їх виконанням, а створення умов для максимальної реалізації потенціалу кожного військовослужбовця через натхнення, особистий приклад, турботу та професійну компетентність командира. У широкому розумінні військове лідерство охоплює здатність командира впливати на поведінку та свідомість підлеглих, формувати згуртований колектив, спроможний ефективно діяти в екстремальних умовах бойової обстановки, зберігаючи при цьому морально-етичні цінності та дотримуючись принципів військового етосу. Психологічний аспект військового лідерства охоплює широкий спектр явищ, що включають формування та розвиток лідерських якостей особистості, психологічні механізми впливу командира на підлеглих, особливості прийняття рішень в умовах невизначеності та стресу, підтримання морально-психологічного стану особового складу в бойових умовах. Особливої уваги заслуговують такі психологічні чинники ефективності військового лідера як стресостійкість, що дозволяє зберігати працездатність та приймати адекватні рішення в умовах психологічного тиску, когнітивна стійкість, яка забезпечує ясність мислення та здатність до аналізу складних ситуацій під час бойових дій, емоційний інтелект, що проявляється у розумінні власних емоцій та емоційних станів підлеглих, здатність до рефлексії та саморегуляції, моральна стійкість та ціннісно-етична позиція, що визначають дотримання норм військового етосу навіть у найскладніших обставинах, а також соціально-психологічний вплив і здатність згуртовувати колектив, створюючи атмосферу взаємодовіри та бойового братерства. Наукова новизна полягає у комплексному дослідженні психологічних особливостей розвитку військового лідерства в умовах сучасних викликів, систематизації психологічних чинників ефективності військового лідера у бойових умовах та апробації методу «Оцінка 360°» для оцінювання лідерських якостей командирів у Збройних Силах України.

The object of the study is military leadership in the Armed Forces of Ukraine. Modern challenges to the national security of Ukraine, in particular the full-scale Russian aggression that began on February 24, 2022, have posed critically important tasks to the Armed Forces of Ukraine to protect the sovereignty and territorial integrity of the state. In the conditions of combat operations, the effectiveness of military management at all levels is of particular importance, which directly depends on the quality of military leadership. Commanders and chiefs, as key figures in the military hierarchy, are responsible not only for the performance of combat missions, but also for the life and psychological state of subordinates, which makes the study of the psychological features of the development of military leadership extremely relevant and practically significant. Military leadership is a complex multifaceted phenomenon that combines the managerial, psychological, ethical and professional competencies of a commander. According to the definition given in the Doctrine of Military Leadership in the Armed Forces of Ukraine, military leadership is the process of influencing people by providing them with a goal, motivation and direction of activity to perform tasks and improve the activities of a military organization. This process involves not just giving orders and monitoring their execution, but creating conditions for the maximum realization of the potential of each serviceman through inspiration, personal example, care and professional competence of the commander. In a broad sense, military leadership encompasses the ability of a commander to influence the behavior and consciousness of subordinates, to form a cohesive team capable of acting effectively in extreme conditions of a combat situation, while maintaining moral and ethical values and adhering to the principles of military ethos. The psychological aspect of military leadership covers a wide range of phenomena, including the formation and development of leadership qualities of the individual, psychological mechanisms of the commander's influence on subordinates, features of decision-making in conditions of uncertainty and stress, maintaining the moral and psychological state of personnel in combat conditions. Special attention should be paid to such psychological factors of the effectiveness of a military leader as stress resistance, which allows maintaining working capacity and making adequate decisions under psychological pressure, cognitive stability, which provides clarity of thinking and the ability to analyze complex situations during combat operations, emotional intelligence, which is manifested in understanding one's own emotions and the emotional states of subordinates, the ability to reflect and self-regulate, moral stability and value-ethical position, which determine compliance with the norms of the military ethos even in the most difficult circumstances, as well as socio-psychological influence and the ability to unite the team, creating an atmosphere of mutual trust and combat brotherhood. The scientific novelty lies in the comprehensive study of the psychological features of the development of military leadership in the context of modern challenges, the systematization of psychological factors of the effectiveness of a military leader in combat conditions, and the testing of the “360° Assessment” method for assessing the leadership qualities of commanders in the Armed Forces of Ukraine.
