Abstract

UA : Робота викладена на 81 сторінці друкованого тексту. Перелік посилань включає 47 джерел. Об’єкт дослідження – міжособистісні стосунки персоналу організації як соціально-психологічний феномен. В умовах глобальних трансформацій сучасного суспільства, нестабільності економічного середовища та стрімкого розвитку технологій, ключовим ресурсом конкурентоспроможності будь-якої організації стає її людський капітал. Ефективність функціонування підприємства вже не визначається виключно якістю обладнання чи обсягом фінансових інвестицій; на перший план виходять соціально-психологічні чинники, серед яких центральне місце посідають організаційна культура та якість міжособистісних стосунків у колективі. Сучасний менеджмент та організаційна психологія розглядають організацію не як механічну сукупність індивідів, що виконують функціональні обов’язки, а як складний соціальний організм, життєдіяльність якого регулюється системою спільних цінностей, норм, переконань та правил поведінки. Саме ця система, яку прийнято називати організаційною культурою, виступає тим невидимим, але потужним силовим полем, що формує психологічний клімат, визначає способи комунікації та, зрештою, детермінує характер міжособистісної взаємодії співробітників. Актуальність обраної теми зумовлена наявністю суттєвого протиріччя в сучасній практиці управління персоналом. З одного боку, керівники та власники бізнесу усвідомлюють важливість командної роботи та згуртованості колективу для досягнення стратегічних цілей. З іншого боку, часто ігнорується той факт, що стиль спілкування, рівень конфліктності та довіри між колегами не виникають стихійно, а є прямим наслідком панівної організаційної культури. Невідповідність декларованих цінностей реальним практикам управління, домінування жорстких ієрархічних структур або надмірна внутрішня конкуренція призводять до деформації міжособистісних стосунків, зростання напруженості, емоційного вигорання та зниження загальної продуктивності праці. Особливої гостроти ця проблема набуває в умовах кризових явищ, коли здатність колективу до взаємопідтримки та конструктивного діалогу стає запорукою виживання організації. Наукова новизна полягає у розробці рекомендації щодо оптимізації міжособистісних стосунків засобами розвитку організаційної культури.
EN : The work is presented on 81 pages of printed text. The list of references includes 47 sources. The object of research is interpersonal relations of the organization's personnel as a socio-psychological phenomenon. In the conditions of global transformations of modern society, instability of the economic environment and rapid development of technologies, the key resource of competitiveness of any organization is its human capital. The effectiveness of the functioning of the enterprise is no longer determined exclusively by the quality of equipment or the volume of financial investments; socio-psychological factors come to the fore, among which the organizational culture and the quality of interpersonal relations in the team occupy a central place. Modern management and organizational psychology consider the organization not as a mechanical set of individuals performing functional duties, but as a complex social organism, the vital activity of which is regulated by a system of common values, norms, beliefs and rules of behavior. It is this system, which is commonly called organizational culture, that acts as an invisible but powerful force field that shapes the psychological climate, determines the methods of communication and, ultimately, determines the nature of interpersonal interaction between employees. The relevance of the chosen topic is due to the presence of a significant contradiction in modern human resource management practice. On the one hand, managers and business owners are aware of the importance of teamwork and team cohesion for achieving strategic goals. On the other hand, the fact that the style of communication, the level of conflict and trust between colleagues do not arise spontaneously, but are a direct consequence of the dominant organizational culture, is often ignored. The inconsistency of declared values with real management practices, the dominance of rigid hierarchical structures or excessive internal competition lead to the deformation of interpersonal relationships, increased tension, emotional burnout and a decrease in overall labor productivity. This problem becomes particularly acute in times of crisis, when the ability of the team to support each other and engage in constructive dialogue becomes the key to the survival of the organization. The scientific novelty lies in the development of recommendations for optimizing interpersonal relationships by means of developing organizational culture.
